This qualitative study focuses on exploring the meanings attributed to work by individuals beginning and ending their working lives, who are employed in organizations in the tertiary economic sector, in the city of Pasto, Nariño. Using a qualitative phenomenological approach, the different work experiences were investigated, identifying the meanings attributed to work and the impact of sociodemographic variables. The analysis was based on sociological, economic, and industrial approaches, and from the organizational perspective, highlighting the MOW (Meaning of Work) study as the primary tool for understanding the dimensions that shape the meaning of work. It was identified that work can mean development, self-realization, and a life legacy, but also a source of exhaustion, stress, and alienation, thus highlighting its paradoxical nature. The findings reveal that those beginning their working lives attribute meaning to work related to the pursuit of economic independence and individual advancement, as well as to the pursuit of personal growth and development. While those who are ending their working lives associate it with stability, social recognition, and a life legacy. Overall, this research contributes to the understanding of the meanings of work depending on the career stage in which individuals find themselves, providing a basis for future research. Additionally, recognizing that meanings transform throughout the work cycle allows organizations to design strategies that promote the emotional well-being of their employees at each and every stage of their working lives. This implies going beyond different approaches and adopting a dynamic vision of work as a relational experience, where individual purpose is linked to organizational objectives. This promotes not only productivity but also the dignity and human sustainability of work.

The objective of this research was to analyze how the meanings of work, associated with traditional labor trajectories, influence the perception and valuation of formal employment in Vegachí (Antioquia), a municipality historically shaped by artisanal mining, informal commerce, and agricultural activities, in the context of the upcoming start of operations of a sawmill that will introduce formal industrial employment into a territory predominantly characterized by informal labor practices. Under a qualitative approach and grounded in social constructionism, a case study was conducted through a participatory workshop on labor trajectories, organized around three representative trajectories. The analysis articulated five conceptual frameworks: meaning of work, employee value proposition (EVP), community embeddedness, psychological contract, and the moral economy of the territory. The findings revealed that acceptance or resistance to formal employment does not depend solely on wages, but also on cultural, identity-related, and community reciprocity factors. This knowledge provided strategic inputs for the design of attraction, training, and talent retention policies aligned with local values, aimed at promoting stability and generating shared value. The study contributed to the field of Organizational Human Development by demonstrating that labor perceptions in rural contexts marked by informality require culturally contextualized human management approaches. Keywords: meaning of work, labor informality, employee value proposition (EVP), psychological contract, job embeddedness, moral economy, work identity, person–environment fit (P–E Fit), human resource management.
